Many people experience employment gaps throughout their careers, but what if these pauses hold hidden value? This study explores the concept of vocational mobility: which is, that people are more than the skills, knowledge, and experience that they develop, and how they can carry and apply these concepts to different occupations over their lifetime. The purpose of this study is to describe and explore the phenomenon of vocational mobility. We delve into this phenomenon by taking a holistic approach of conducting surveys and interviews, capturing perspectives of individuals with career gaps and that of leaders in a position to hire. The research challenges traditional theories of human capital and job crafting, highlighting the value of skills learned outside of traditional employment settings. Negative perceptions of gaps in employment can lead to less productivity within teams and organizations. This presentation will provide a review of the results of this action research study, results which support the literature and add vocational mobility to the conversation. By focusing on vocational mobility and the process of re-entry after a gap, these results have contributed to the creation of a guidance framework for recruiters and hiring managers. This framework encourages curiosity about employment gaps, promotes robust onboarding programs, and emphasizes job crafting activities.
