Encoding and decoding feedback refers to the process of communicating feedback that involves relationships, dialogue, trust, ways of knowing and learner types. "Seek first to understand, then to be understood" (Covey, 2004, p. 235). Having the capacity to provide productive, actionable feedback begins with understanding one's strengths and vulnerabilities in order to better understand the strengths and vulnerabilities of others.

It is important to understand receiving feedback is a capacity. How receivers of feedback experience and orient to feedback varies based on their life experience and development. In order to provide a meaningful feedback experience, we must meet people where they are.

Instrumental Knowers are rule oriented and work well in situations with concrete guidelines and established norms.

Socializing Knowers are concerned with having approval of others. How they perceive their supervisor, coach, or valued colleague thinks of them is how they think of themselves.

Self-authoring Knowers are reflective. They have a well-developed sense of values and standards. They need to share their ideas and demonstrate their competency.

Self-transforming Knowers are interconnected. They welcome collaboration and challenges that will provide them with opportunities for growth.


Instrumental Knowers

Instrumental knowers encode feedback through assessing what colleagues have done "right" and "wrong". They offer concrete directions and solutions. Instrumental knowers feel supported when feedback is framed as concrete suggestions or examples. They value knowing what went "right" and what went "wrong".

Socializing Knowers

Socializing knowers offer authentic praise and recognize colleagues' successes and feelings when providing feedback. Socializing knowers feel supported when feedback is offered in a way that makes them feel appreciated and builds on previous successes. They appreciate validation of progress and hard work.

Self-Authoring Knowers

Self-authoring knowers are comfortable encoding feedback by sharing assessments and suggestions that align with their own beliefs and visions for improvement. Self-authoring knowers feel supported when there is an opportunity for them to discuss their own ideas and develop their own goals. It is important for self-authoring knowers to be recognized for their competence and expertise.

Self-Authoring Knowers

Self-transforming knowers encode feedback by engaging in mutual reflections and open-ended discussions to co-construct meaning and next steps.Self-transforming knowers feel supported when feedback is reflective of the group and they can collectively explore new ideas and challenges. They welcome opportunities to discuss alternatives and paradoxes.
