Essence of alignment of training to the strategy
It's based on the strategies and mission of the organization, what jobs needs to be done are figured in order to achieve the mission of the organization. Based on the what departments and jobs is the target, the required KSAs is analyzed and then compared with the existing KSAs of the employees. Finally, the appropriate action is taken accordingly. Let's say Caliber shoes wants to expand its operation in all the south Asian nations for which it will have to follow certain strategies which will require for its employees to have specific KSAs so that it can achieve its mission of expansion. If the current employees don't have the required KSAs, Caliber shoes can either hire new employees with the required KSAs or can the train the existing employees with the required KSAs. That's how the alignment of training with the organizational strategies originates. But what if we don't train our employees with the required KSAs? Will it have any impact on the organization? Is the statement "alignment is not that necessary" is correct? The truth is organizations can face several consequences if it doesn't align the training to the organizational strategies.
Firstly, the implementation of new strategy will not be possible if the employees haven't been trained with the new required KSAs when the existing employees don't have them. For caliber to expand in all south Asian nations, Caliber needs to have people with the expertise of international trade and global expansions. And if Caliber doesn't have people with such expertise, the implementation of global expansion strategy will definitely get hampered.
Second, it will be difficult for a training manager to get funding from the management if the management don't see any value of training in achieving the organizational mission. A training is funded only when organizations find it important enough to provide people with KSAs which would help in achieving the organizational mission.
Last but not the least, the costing for an organization will increase. Let's say Caliber invest in new machinery, but doesn't have people with skills to run the new machinery. In such case, the new machinery will be no longer useful for the organization and hence, the investment for the new machinery will be just cost to the organization with no value at all. Hence, for these three reasons, the training should be aligned with the organizational strategies.
How to align training with the organizational strategy?
Now, we know the essence of aligning training with strategy. So, you might ask how to align training with the organizational strategy. Alignment of training can be done in four stages in the following way.
Under this stage, you have to find out and know about the strategic plan of the organization. To find out the strategic plan, you can simply examine the strategic plan materials such as handouts, notes, planning copy etc. Similarly, you can interview the top executives and the CEO to understand the strategic plan in detail. Based on the strategic plan , you will have to identify the expected changes, and departments and jobs targeted by the plan. After this, you have to identify the jobs that needs to be done to execute the strategic plan and then, find out the KSAs required to perform the jobs. And if the required KSAs is missing with the employees, the training and non-training solutions needs to analyzed to decide which one to go for. And if training is to provided as a solution to meet the KSAs gap, the next stage comes in place
Once we have decided training as a solution to meet the KSAs gap, you will have to figure out what sort of training is needed by comparing the existing KSAs of employees and the required KSAs for the targeted job. Once what sort of training is needed is decided, you can look for within an inventory of current HRD offerings or develop such training by yourself if you have the right manpower to do the same. You can also hire an outside consultant to develop such training.
Before buying in for training, you will have to make everyone clear how this training supports and is aligned with the strategic plan. You will also have to make sure everyone understand how the changes by training will affect them and the objectives of training. Once these things are made clear, you can get the buy in for the training.
Once all the previous three stages are done properly, the actual training can take place.
