Job Market Paper

Abstract: Crises, as exogenous shocks, provide unique means for adequate testing of causal effects of the contextual influences on leadership behaviors. Scholars have long considered crisis as providing a suitable context for the emergence and effectiveness of charismatic leadership behaviors. However, with a few exceptions, empirical research has not yet adequately examined charismatic leadership in the context of a real-life crisis. In this study, I explore the impact of the COVID-19 crisis on leader charismatic rhetoric. Furthermore, I examine the influence of leader charismatic rhetoric on organizational performance. Drawing from signaling theory and the self-concept based motivational theory of charismatic leadership, I argue that leaders will display higher levels of charismatic rhetoric post- as opposed to pre-COVID-19 crisis. Also, I hypothesize that as the magnitude of the COVID-19 crisis increases, so does the level of leader charismatic rhetoric. Finally, drawing on strategic leadership literature, I expect a positive relationship between CEO charismatic rhetoric and organizational performance. I test my hypotheses using the population of academic medical centers in the U.S. and regression discontinuity, difference-in-differences, and two-stage least squares analytical techniques.
